Work-life balance (WLB) has become an important issue in modern human resource management, particularly with the growth of hybrid work, flexible working arrangements and digital connectivity. Organisations increasingly use people analytics to understand how employee wellbeing is associated with job satisfaction, performance and retention. This study examines the relationship between work-life balance, job satisfaction and employee performance through a conceptual and analytical review of existing literature, theories and secondary sources. The study identifies four dimensions of work-life balance, develops a conceptual model with five testable hypotheses, and proposes a people analytics framework through which HR departments can measure, monitor and improve work-life balance. The reviewed literature indicates that flexibility, organisational support and manageable workloads are associated with better work-life balance and employee outcomes, while excessive workload and role conflict are associated with stress and reduced wellbeing. The study is descriptive and analytical, based entirely on secondary sources; therefore, the hypotheses are not statistically tested in the present study. The paper concludes with practical recommendations for HR managers and directions for future empirical research.
